That\u2019s important, but world-class employee experience goes far beyond that. It\u2019s about feeling valued, being driven to succeed, feeling no desire to look for work elsewhere.<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>So before we launch headlong into this new year, we need to step back and ask ourselves: How successful were our EX efforts? And crucially, how successful were we <em>trying<\/em> to be?<\/p>\n<div class=\"div-spacer\"><\/div>\n<h2>What makes high-quality employee experience?<\/h2>\n<p>While there is some data to analyze, empirical judgements and observations are crucial when evaluating EX. It\u2019s important to consider what your company is <em>actually doing<\/em>, not just how employees feel about it.<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>Some of the areas to look at when it comes to measuring employee experience are:<\/p>\n<div class=\"div-minispacer\"><\/div>\n<ul>\n<li>Employee turnover and retention<\/li>\n<li>Opportunities and training<\/li>\n<li>Benefits and compensation<\/li>\n<li>Engagement &amp; work satisfaction<\/li>\n<li>Flexibility<\/li>\n<\/ul>\n<p><a href=\"https:\/\/www.sogolytics.com\/employee-experience-survey\/\" target=\"_blank\" rel=\"noopener\">Employee experience<\/a> can span the physical workspace, the company culture, resources available and more. There are multiple tools and approaches available to help us uncover insights into each of these areas.<\/p>\n<div class=\"div-spacer\"><\/div>\n<h2>Measurable metrics you should consider<\/h2>\n<p><strong>Employee Net Promoter Score<\/strong><\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>The eNPS is an excellent predictor of <a href=\"https:\/\/www.sogolytics.com\/blog\/employee-retention-strategies\/\" target=\"_blank\" rel=\"noopener\">employee retention<\/a>. It asks a simple question: Would you recommend this workplace to others?<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>It\u2019s normal for most answers to fall in the neutral section, rating either 7 or 8 out of 10. Like customer Net Promoter Score, it\u2019s the outliers\u2014the detractors at 6 or less and the promoters at 9 and 10\u2014which are most crucial. They tell the real story of what proportion of your team is excited and happy to work for you.<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>Unlike many metrics which function as lagging indicators (i.e. they tell the story of sometime in the past) <a href=\"https:\/\/www.sogolytics.com\/blog\/what-is-enps-and-is-it-all-that-important\/\" target=\"_blank\" rel=\"noopener\">eNPS<\/a> can provide a clear, current snapshot of your employee experience. As for the neutrals, try to identify what\u2019s required to bump them up to promoters\u2014and implement!<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p><strong>Employee engagement scores<\/strong><\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>Engagement is one of the foundations of any high-quality experience\u2014and it\u2019s one of the <em>easiest<\/em> to measure. Generally a \u2018good\u2019 score is anything above 65 or 70. If most of your workforce is considered quite well engaged, that\u2019s a huge and understated competitive advantage.<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>If your employees regularly score below 30 or 40, you need to undertake a serious investigation to understand what\u2019s going wrong. Whatever the reason\u2014burnout, boredom, salary\u2014low engagement is a red flag for retention issues.<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p><strong>Turnover rate<\/strong><\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>While there are exceptions, a higher turnover of staff rarely indicates a stellar employee experience. As many as <a href=\"https:\/\/www.forbes.com\/sites\/bryanrobinson\/2022\/05\/03\/discover-the-top-5-reasons-workers-want-to-quit-their-jobs\/?sh=5dc7ea8e5d46\" target=\"_blank\" rel=\"noopener\">two-thirds<\/a> of those who leave their job cite toxic company culture or bad management as the primary cause.<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>With only a little analysis, you can remove outliers (e.g. those relocating for their spouse\u2019s work, or retirement) and see what your real turnover rate is. Retention is often viewed as a logistical problem: replacing team members disrupts progress and can cause bottlenecks. But there\u2019s a strong <em>financial<\/em> element too: <a href=\"https:\/\/www.forbes.com\/sites\/johnhall\/2019\/05\/09\/the-cost-of-turnover-can-kill-your-business-and-make-things-less-fun\/?sh=1e19b7177943\" target=\"_blank\" rel=\"noopener\">hiring and onboarding<\/a> a new employee can cost 33% of their annual salary, versus effectively 0% if team members stay put.<\/p>\n<div class=\"div-spacer\"><\/div>\n<h2>Empirical markers for EX<\/h2>\n<p><strong>Employer rating websites<\/strong><\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>While eNPS and engagement scores are extremely reliable for <em>current staff<\/em>, it would be negligent to ignore the voices of <em>former<\/em> employees\u2014especially the recently departed. In some cases, websites like Glassdoor can shed light on internal dynamics which employees might not share in a survey\u2014for example, cases of abuse of power by senior leadership.<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>While regular audits of these sites are recommended, we must remember that usually it\u2019s the most extreme views that are posted to review platforms. If there\u2019s particularly excellent or scathing feedback, it\u2019s only one element of the story.<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p><strong>Internal promotions<\/strong><\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>While it\u2019s useful to hear directly from employees, we can derive much about the EX by what the company is actually <em>doing<\/em>.<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>Companies with exceptional employee experience provide opportunities for current team members to grow. The rate of internal promotions can be calculated by dividing the number of employees by the total number of open positions within the organization<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>The <a href=\"https:\/\/stuart.com\/life-at-stuart\/culture\/internal-promotions\/\" target=\"_blank\" rel=\"noopener\">value of internal promotions<\/a> is often overlooked. In many cases, employees feel they need to leave to get promoted or get a raise. We all know that today\u2019s jobs are no longer \u201cforever\u201d jobs like the old days, but no job should come with zero opportunities for advancement.<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>Many companies open up external applications to provide competition for existing employees. In reality, if you have team members who actively <em>want<\/em> to progress within the company, you should encourage them! It\u2019s a good idea to add internal hires\/promotions to your EX reporting.<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>Closely related to this is internal referrals. This is a valuable KPI that shows ambassadorship in practice: if your employees are actively recommending your company, with their reputation on the line, then we can infer a strong EX.<\/p>\n<div class=\"div-spacer\"><\/div>\n<h2>OKRs\u2014a simpler way to evaluate EX?<\/h2>\n<p>A popular goal-setting framework for both individuals and teams is Outcomes and Key Results (OKRs). The idea is simple:<\/p>\n<div class=\"div-minispacer\"><\/div>\n<ul>\n<li>Set ambitious goals that will motivate the team and provide \u2018big picture\u2019 aspirations<\/li>\n<li>Create small, actionable steps which, if completed, will lead to these goals<\/li>\n<\/ul>\n<p>The small steps allow employees to see how their daily actions contribute to the broader success of the business, providing a huge source of daily inspiration and purpose\u2014something that has been identified as <a href=\"https:\/\/www.mckinsey.com\/capabilities\/people-and-organizational-performance\/our-insights\/help-your-employees-find-purpose-or-watch-them-leave\" target=\"_blank\" rel=\"noopener\">crucial for long-term engagement<\/a> and retention.<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>In terms of evaluating success, we simply look at the results. Are we regularly meeting these small goals on time? If so, are the ambitious goals being fulfilled as predicted?<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>Teams which are consistently knocking it out of the park and achieving major successes for the company, through their smaller daily contributions, are extremely likely to be engaged and fulfilled. If your teams are failing to meet OKRs, this could be a warning sign of poor EX.<\/p>\n<div class=\"div-spacer\"><\/div>\n<h2>Conclusion<\/h2>\n<p>No matter which approach you take, it\u2019s vital to make <em>some<\/em> effort to measure and evaluate the <a href=\"https:\/\/www.sogolytics.com\/employee-experience-platform\/\" target=\"_blank\" rel=\"noopener\">employee experience<\/a>, just as you would with <a href=\"https:\/\/www.sogolytics.com\/blog\/measuring-success-on-cx\/\" target=\"_blank\" rel=\"noopener\">customer experience<\/a>.
