She <a href=\"https:\/\/psychsafety.co.uk\/about-psychological-safety\/\" target=\"_blank\" rel=\"noopener\">defined it as<\/a> &#8220;The belief that one will not be punished or humiliated for speaking up with ideas, questions, concerns, or mistakes, and that the team is safe for interpersonal risk taking.&#8221;<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>Today, psychological safety is considered foundational to high-performing teams. The benefits include:<\/p>\n<div class=\"div-minispacer\"><\/div>\n<ul>\n<li>Fewer mistakes<\/li>\n<li>More innovation and experimentation<\/li>\n<li>Reduced burnout<\/li>\n<li>Improved efficiency and productivity<\/li>\n<li>Increased inclusion and <a href=\"https:\/\/www.sogolytics.com\/blog\/know-better-do-better-diversity\/\" target=\"_blank\" rel=\"noopener\">diversity<\/a><\/li>\n<li>Greater shared learning<\/li>\n<\/ul>\n<p>That\u2019s because in a psychologically safe environment, people feel free to express their thoughts and feelings. They also feel confident their input will be respected and valued, not ridiculed.<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>In a <a href=\"https:\/\/www.youtube.com\/watch?v=LhoLuui9gX8\" target=\"_blank\" rel=\"noopener\">TEDTalk<\/a> on the topic, Edmonson provided several examples of individuals who remained silent in their workplace because of a lack of psychological safety. They didn\u2019t want to look ignorant, incompetent, intrusive, or negative. But while impression management works for self-protection, this strategy robs \u201courselves and our colleagues of small moments of learning.\u201d<\/p>\n<div class=\"div-spacer\"><\/div>\n<h2>Fundamentals of psychological safety at work<\/h2>\n<p>In one McKinsey survey, <a href=\"https:\/\/www.mckinsey.com\/featured-insights\/leadership\/five-fifty-is-it-safe\" target=\"_blank\" rel=\"noopener\">89 percent<\/a> of employees agreed psychological safety in the workplace is essential. But, what does a psychologically safe work environment look like? Every organization will cultivate this safety in its own way, <a href=\"https:\/\/www.mckinsey.com\/featured-insights\/mckinsey-explainers\/what-is-psychological-safety\" target=\"_blank\" rel=\"noopener\">McKinsey authors<\/a> suggest.<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>Fortunately, you can find commonalities that help to foster psychological safety. Fundamentally, the workplace needs to be one that:<\/p>\n<div class=\"div-minispacer\"><\/div>\n<ul>\n<li><strong>Encourages open dialogue.<\/strong> Invite people to speak up, <a href=\"https:\/\/www.sogolytics.com\/blog\/active-listening-at-work\/\" target=\"_blank\" rel=\"noopener\">listen actively<\/a>, share differing opinions, and \u201cbrainstorm out loud.\u201d<\/li>\n<li><strong>Empowers individuals to make mistakes.<\/strong> Embracing fallibility creates more safety to take risks and innovate.<\/li>\n<li><strong>Models curiosity.<\/strong> Put your people in a <a href=\"https:\/\/www.sogolytics.com\/blog\/continuous-learning-strategy-employee-engagement\/\" target=\"_blank\" rel=\"noopener\">learning zone<\/a> where they can confidently ask questions and try new things.<\/li>\n<li><strong>Values diverse perspectives.<\/strong> <a href=\"https:\/\/www.leaderfactor.com\/learn\/four-stages-of-psychological-safety\" target=\"_blank\" rel=\"noopener\">Fostering inclusivity<\/a> and valuing diverse perspectives helps people develop the sense of belonging that underpins safety.<\/li>\n<\/ul>\n<div class=\"div-minispacer\"><\/div>\n<h2>How conflict undermines psychological safety<\/h2>\n<p>Workforce conflict can make employees feel unsafe. When someone is anxious or uncertain, even fearful, this can show up in difficult behaviors at work. You might notice employees are more likely to:<\/p>\n<div class=\"div-minispacer\"><\/div>\n<ul>\n<li>Take offense<\/li>\n<li>Blame or judge others<\/li>\n<li>Doubt their decisions<\/li>\n<li>Grow defensive<\/li>\n<li>Distrust their team<\/li>\n<\/ul>\n<div class=\"div-minispacer\"><\/div>\n<p>The individual may not be doing any of these on purpose. Psychology Today notes that under the stress of conflict, though, our thoughts turn to <a href=\"https:\/\/www.psychologytoday.com\/us\/blog\/the-psychology-of-weight-loss\/202302\/psychologically-safe-conflict-resolution\" target=\"_blank\" rel=\"noopener\">self-protection<\/a>. We\u2019ve lost psychological safety at work.<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>When someone becomes \u201cI-centric\u201d as opposed to \u201cwe-centric\u201d business collaboration and communication as well as <a href=\"https:\/\/www.sogolytics.com\/blog\/employee-engagement-retention-sogostudy\/\" target=\"_blank\" rel=\"noopener\">employee engagement<\/a> and retention can suffer. That\u2019s why managers need to develop skills to support employee conflict resolution.<\/p>\n<div class=\"div-spacer\"><\/div>\n<h2>The role of managers in employee conflict resolution<\/h2>\n<p>A psychologically safe environment is not necessarily a <a href=\"https:\/\/psychsafety.co.uk\/psychological-safety-60-conflict-and-holding-environments\/\" target=\"_blank\" rel=\"noopener\">conflict-free workplace<\/a>. Yet it is one where people can handle conflict effectively. That\u2019s where managers can make a real impact.<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>Bringing an outside perspective to employee conflict, managers can help employees get unstuck from their \u201cI-centric\u201d thinking. Supervisors may have a better grasp of the bigger picture and be able to encourage the employees to discover a shared purpose. In the example at the start of this article, Aidan and his colleague are focused on their disagreements over how a task should be done. Their boss can point out that the ultimate goal is doing the right thing by the client. The two could shift their attention to that. Then, they may be able to agree on steps to meet this goal effectively.<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>As manager, you can also foster safety by encouraging open dialogue. Managers can use their position to make sure people feel heard, which can help defuse tensions. Acting as a neutral moderator you can encourage employees to explore their disagreement or the cause of conflict.<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>Too often, conflict is rooted in one person being unaware of the harm they\u2019ve unwittingly inflicted. By framing the discussion in terms of learning, you can compassionately help the parties imagine a post-conflict future. Having shared their griefs or beefs, the individuals could even come out the other side of the conflict feeling stronger ties.<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>Demonstrating humility as a manager can also help. When you develop a <a href=\"https:\/\/www.sogolytics.com\/blog\/training-for-a-growth-mindset\/\" target=\"_blank\" rel=\"noopener\">growth mindset<\/a>, show curiosity, and a willingness to learn from mistakes, people are more likely to see that conflict as an opportunity for development.<\/p>\n<div class=\"div-minispacer\"><\/div>\n<p>Recognizing that some workforce conflict can be productive, establish expectations about conflict management that prioritize safety. This can mean discussing with team members a process to communicate concerns and setting the stage for respectful, sincere discussion of conflicting perspectives.
